Abstract
The evaluation of résumés, often called screening, is a step in which the applicant’s presentation is interpreted and judged by the employer to represent the applicant’s employability. When interpreting résumé content, recruiters make judgment calls (i.e., inferences) about the connection between the content listed and its association with specific personal characteristics in the world of work. This study investigated the nature of recruiter inferences by focusing on the level of agreement, or consensus, across recruiters in their inferences. Results suggest that there was little consensus amongst recruiters on the degree to which certain individual résumé content items are representative of specific skills, abilities, and work styles of an applicant. The study also investigated whether recruiter characteristics, such as the recruiter’s years of experience, industry, personal experience with résumé content, or need for cognition may explain meaningful differences in consensus levels. Recruiters with greater years of experience screening résumés showed increased consensus in their judgments. Recruiters’ consensus levels in judgments were inconclusive when associated with the recruiters’ specific industry or personal experience. Recruiters with lower need for cognition also displayed increased consensus. The results of this study cast doubt on whether the résumé screening process identifies applicants with abilities appropriate for jobs.
