Identifying Essential Clinical Supervisor Leadership Competencies from Selective Behavioral Health Settings

The behavioral health care organization is an ecosystem where leadership is demonstrated at multiple levels of the organization. The clinical supervisor is the nucleus of the ecosystem and their leadership role has become more complex as the organization continuously transforms to address the numerous challenges inherent in its environment. In response to the paucity of literature on behavioral health clinical supervisory leadership competencies, this exploratory qualitative study sought to identify essential clinical supervisor leadership competencies as perceived by behavioral health executives, clinical supervisors and clinical service providers. Twenty-three individuals participated in focus group interviews; two executive focus groups, two clinical supervisor focus groups and one clinical service provider focus group. Through inductive thematic analysis three major themes emerged; clinical management, human resource management and administration. The clinical management sub-themes were quality service delivery and team leader. The human resource management subthemes were relationship management and talent development and the administration subthemes were program management, business management and managing change. Many of the identified competencies are inherent in the traditional clinical supervisor’s role. However, the competencies required to perform in the role has multiplied in response to the dynamic changes occurring within behavior health organizations and the advancement of integrated care. Implication for research, clinical practice and the behavior health organization were discussed.
