Are Two Hurdles Better than One? Effects of Selection Strategy, Number of Tools, and Job Level on Applicant Perceptions

This study examined the effects of selection strategy (compensatory vs. multiple hurdle), number of tools (three vs. six), and job level (entry-level vs. upper-level managerial) on perceived legality, appropriateness, and usefulness of the selection process as well as general company attractiveness and job pursuit intentions. Two hundred and eighty-six participants read a brief scenario describing a hiring procedure and then completed the study' measures. Results indicated that compensatory selection strategies were perceived as more appropriate and were associated with higher company attractiveness than multiple hurdle strategies. The selection process for upper-level managerial positions was perceived as more legal than that of entry-level positions and was also associated with higher job pursuit intentions. In order to better understand participants' preferences for selection procedures an adjective checklist was included, and an exploratory factor analysis revealed three factors that were labeled Reasonable, Flexible, and Comprehensive. Therefore, the effects of selection strategy, number of tools, and job level on the three factors were investigated, and results indicated that compensatory selection strategies were perceived as more reasonable and flexible then multiple hurdle strategies. Overall, organizations may benefit from emphasizing that they utilize compensatory selection procedures when attempting to recruit applicants.
