Delineating the effects of adjustment and social capital on workplace outcomes

Organizational socialization, or the extent to which an individual has successfully assimilated into a new work environment, is often measured in terms of adjustment across various domains, such as task mastery, role clarity, social integration, and acculturation. Research suggests that adjustment in these areas, which is indicated by the development of informational resources, is beneficial for a number of work outcomes. However, this human capital perspective is not particularly informative with respect to the social-contextual benefits that socialization may provide. Social capital, or knowledge that is embedded in networks of interrelationships, is introduced as an additional indicator of successful socialization. Specifically, social resource development in terms of structural, relational, and cognitive network resources was proposed to account for unique variance in a number of work outcomes above and beyond adjustment. Findings were generally supportive, indicating that a comprehensive perspective that includes both human and social capital as indicators of socialization may be beneficial.
