Experiencing a Whole out of Parts (or not): How Hybrid Identities are Managed by Organizational Practices

Hybrid identity organizations are faced with managing conflicting ideas and rationales at the core of “Who the organization is.” These tensions are often embedded and obscured within organizational structures and practices, yet pose significant challenges to the management of hybrid identity organizations. To better understand how hybrid identity organizations might thrive through alternative framing and management of hybrid identity tensions and practices, I performed a qualitative cross-case analysis of two significantly different hybrid identity organizations. The results illustrate the value of adopting both a practice theory and a paradoxical lens to understanding the interconnected and interdependent relationship between utilitarian and normative organizational hybrid identities. These findings extend our understanding of what underlies hybrid identity tensions, and how a paradoxical understanding and synthesis of utilitarian and normative identities through practices and structures can leverage the tensions and hybrid identity differences for organizational thriving.
