To Whom, How, and What to Voice: Examining the Roles of Visibility, Anonymity, Levels of Leadership, and Voice Types on Employee Voice Intention

Encouraging employees to voice (e.g., express suggestions and concerns in the workplace) benefits both organizations and employees. When provided with the appropriate communication channels, employees should feel safe and efficacious and thus be more likely to voice. This dissertation contains two studies. Study one examined the potential influences of visibility, anonymity, levels of leadership, and voice types on employees’ perception of safety, efficacy, and their intention to voice. A 2 x 2 x 2 x 2 randomized online experiment was conducted in September 2021. Data were analyzed in SPSS and R. Results suggested that perceived anonymity, safety, and efficacy had significant effects on the voicing process. Study two of this dissertation examined the voice efficacy construct, studied its dimentionality, and tested its effect on employees’ intention to voice. The same set of data was used. Results suggested that self-efficacy is a distinct aspect of efficacy and positively predicts employees’ intention to voice. Implications, limitations, and future research directions are discussed.
